  • Purpose:
    The purpose of this study is to provide basic data for the development of a career guidance program through a demand survey. For this purpose, three study topics were examined: Is there a difference between the satisfaction and importance of a career program? Is there a difference between the satisfaction and importance of a career program by gender, grade level? and What type of mentor and the mentoring way of medical students demanded?
  • Methods:
    The subjects were 380 students at Seoul National University College of Medicine. The data were analyzed by frequency analysis, paired t-test, and Borich’s formula.
  • Results:
    By t-test with matched samples for satisfaction-importance, We noted statistically significant differences in all domains. In particular, the difference was greater in the second year. According to the needs analysis, the most urgent program is meeting with seniors in various career areas. Also, medical students hope for mentor from clinical professors of the university and successful medical practitioners, and personal counseling.
  • Conclusion:
    These results show that medical students need a career guidance program. The findings of the study can be used to guide the development of career education programs and curriculum for medicine students.

대학의 진로지도는 대학생의 자아실현과 직무만족이라는 개인적 측면과 국가의 인적자원 활용이라는 점에서 매우 중요하다. Organization for Economic Cooperation and Development (OECD)의 각 국가들은 학교에서 직업세계로의 이행에 학생들의 진로인식, 탐색, 준비를 체계적으로 지원하는 진로지도의 개입이 학교를 졸업하고 취업으로의 연계과정을 촉진하는 중간매개 역할임을 강조하고 있어, 학교 체제내의 효율적인 진로지도 지원이 OECD 국가의 핵심정책 과제로 대두되었다[1,2]. 이에 따라 각 대학에서는 다양한 이름으로 진로지도 기구를 개편하여 진로 및 취업지원 서비스가 이루어지고 있으며, 대다수 대학의 교육과정에 진로 및 취업관련 교과목을 개설하여 운영하고 있는 등 다양한 노력을 하고 있다.
이와 같은 국가 및 대학의 노력에도 불구하고, 의과대학생을 위한 체계적인 진로지도 및 진로교육은 미비한 정도이다. 2000년에서 2008년까지 PubMed의 438개 논문에서 25개 논문에서만 구조화된 진로 프로그램과 멘토링 연구가 수행되었으며[3], 그 이후에도 의과대학생을 위한 진로지도 프로그램의 개발 및 운영은 찾아보기 힘들며, 국내에서도 의과대학생을 위한 진로지도 프로그램이 효과적으로 운영되지 않고 있는 실정이다[4,5,6].
이러한 이유를 살펴보면, 보통 의과대학에 입학하면 진로가 결정되었다고 생각하여 진로지도에 대한 요구를 무시하거나 진로 교육을 제대로 시행하지 않고 있다. 또한, 대학의 진로지도를 담당하는 센터에서는 취업률에만 관심을 갖고 있어 다양한 진로 프로그램의 부재 및 의과대학생들만을 위한 적절한 진로지도를 운영할 전문가가 존재하지 않아 실효성에 한계가 있다[2]는 점이 문제점으로 지적될 수 있다. 국내의 한 연구[7]에서 의과대학 재학생과 교수를 대상으로 현행 학생지도 프로그램을 분석한 결과, 교수와 학생 모두 학생지도에 문제점이 있다고 생각하였다. 학생과 교수 두 집단에서 학생-지도교수와의 만남의 목적을 ‘친목도모’로 생각했으며, 문제점으로 교수는 ‘학생지도에 있어 교수에 따라 내용의 편차가 크다’가 학생은 ‘너무 형식적이다’가 1순위로 나타났다.
의료정책연구소의 연구보고서[8]에 따르면, 우리나라의 의사 수 증가율은 OECD 회원국 중에서 가장 높은 증가율을 보이고 있지만, 대한의사협회 회원 1,057명을 대상으로 설문한 결과 타 분야 진출에 대해 고려해 본 적이 있는 의사의 비율은 약 67%이며, 향후 구체적으로 직종 변경 의사를 갖고 있다는 응답자는 약 18%로 나타났다. 이처럼 의사라는 직업 외에 다른 직업을 고려하는 비율이 높게 나타난 이유는 대학 입학부터 의과대학생들은 진로를 결정하였거나 의료 분야에 진출해야 된다고 생각하기 때문에 진로정체감을 포함한 자기정체성을 형성해야 할 대학생활에서 충분한 진로탐색의 시간을 보내지 못하는 것이 하나의 이유가 될 수 있다.
대학생은 발달적으로 후기 청소년기에 속하며, 이 시기에 자아정체감을 확립하고 미래의 교육적, 직업적 진로를 결정하기 위한 실제적인 준비를 해나가는 단계이다. 진로발달 이론가 Super [9]는 진로발달 단계를 성장기, 탐색기, 확립기, 유지기, 쇠퇴기로 나누고 있는데, 탐색기(15∼24세)에 해당하는 대학생들은 자신의 흥미와 가치관, 능력 등을 알아가면서 자신의 직업적 목표를 만들고, 구체적으로 진로계획을 수립하고, 점점 더 구체적으로 선호하는 직업분야를 선택하여 훈련을 받고 직업에 입문하는 것이 대학생 시기에 필요한 발달과업으로 보았다. 그러므로 6년의 대학생활 동안 진로를 결정하기 위해 자신의 특성을 이해하고, 자신의 특성을 고려한 생애설계의 과정이 필요하다.
의료계의 패러다임이 변화하면서 의사에게 단순히 의학적 지식과 술기능력 외에 다양한 지식과 능력을 갖춘 융합적인 인재를 요구하고 있다[10,11]. 또한, 의과대학생 내부적으로도 의료와 관련된 직업 외의 다양한 분야로의 진출을 희망하는 요구가 늘어가고 있는 추세이다[12]. 그러나 현재 의과대학 교육과정상 학생 스스로가 다른 분야로의 진로를 모색하는 것은 한계가 있고, 대학 내 기구에서도 의과대학생을 위한 특화된 진로 프로그램과 의과대학생들의 진로지도 프로그램의 인식 및 요구도 찾아보기 힘들다.
따라서 본 연구에서는 의과대학 재학생들의 다양한 진로 분야로의 진출을 용이하도록 지원하고 의과대학이 가진 특수한 학제 및 교육과정을 고려한 맞춤형 진로지도 프로그램을 개발하기 위한 기초 연구로 의과대학 재학생들의 진로관련 서비스에 대한 요구가 무엇인지 분석하고자 한다. 이러한 연구는 의과대학의 진로지도 프로그램의 단초를 제공할 수 있다. 본 연구를 수행하기 위한 구체적인 연구 문제는 다음과 같다.

  • 1) 의과대학의 진로 프로그램에 대한 현재의 만족도와 중요도에 차이가 있는가?

  • 2) 학년별과 성별에 따른 진로 프로그램의 만족도와 중요도에는 차이가 있는가?

  • 3) 의과대학 재학생이 희망하는 멘토링 프로그램의 멘토와 방식은 어떠한가?

1. 연구 대상
본 연구는 2014년 3월 한 달 동안 서울대학교 의과대학 의학과 386명을 대상으로 실시하였으나 불성실한 응답자 6명을 제외한 380명의 자료를 분석하였다. 연구 대상의 학년별 분포를 보면, 1학년 100명(26.3%), 2학년 101명(26.6%), 3학년 102명(26.8%), 4학년 77명(20.3%)이며, 성별의 분포는 남학생 221명(58.2%), 여학생 149명(39.2%), 무응답 10명(2.6%)으로 나타났다.
2. 연구 도구
본 연구에서 사용된 설문은 진로지도 프로그램 요구조사를 분석하기 위해 Kim [13]의 진로개발 역량군을 참고하여 2개의 큰 요인과, 각 요인의 하위 요인으로 주로 대학에서 실시하는 프로그램을 바탕으로 문항을 구성하였다. 2개의 큰 요인은 자기이해 및 직업탐색과 진로계획 및 경력개발이며, 각 요인을 대표하는 진로 프로그램을 4문항씩 구성하였다. 각각의 문항에 대해 현재의 만족도와 중요도를 1에서 5점까지 나누어 평정하도록 하였으며, 점수가 높을수록 현재의 진로지도 프로그램에 만족하거나, 중요하다고 생각하는 것으로 해석할 수 있다. 서울대학교 의과대학의 진로지도 프로그램은 아직 체계적으로 운영되고 있지 않는 실정이다. 학교차원에서 의과대학생을 위한 단발성 위주의 특강과 학생지원센터를 운영하여 성격검사 및 상담을 실시하고 있다. 또한 각 교실별에서 자체적으로 교수와의 진로상담을 실시하거나 전공의 이해를 돕기 위한 전공캠프와 동아리 차원에서 선배와의 만남과 스터디 모임이 운영되고 있다.
3. 자료 분석
수집된 자료는 SPSS for Window version 18.0 통계프로그램(SPSS Inc., Chicago, USA)을 활용하여 분석하였다. 의과대학생의 진로지도의 만족도와 중요도의 차이를 알아보기위해 대응표본 t검증과 멘토링 프로그램의 형식을 알아보기위해 빈도분석을 실시하였다. 또한 진로지도 프로그램 개발에 대한 요구의 우선순위를 파악하기 위해 보리치(Borich)계수를 산정하였다. 보리치 계수를 계산하기 위한 공식은 다음과 같다.

1. 진로 프로그램에 대한 만족도와 중요도의 차이
진로지도 프로그램 개발을 위한 기초 연구로 의과대학 재학생들의 진로관련 서비스에 대한 요구 조사를 자기이해 및 직업탐색 영역과 진로계획 및 경력개발 영역으로 나누어 분석하였다(Table 1). 자기이해 및 직업탐색의 영역의 심리검사를 통한 자기이해, 전공탐색 프로그램, 진로상담 프로그램, 다양한 진로분야의 선배와의 만남 등 모든 하위 요인에서 현재 학교 진로지도 프로그램의 만족도와 본인이 생각하는 진로지도의 중요도에서 통계적으로 유의미한 차이가 나타났다. 또한, 진로계획 및 경력개발 영역의 다양한 워크숍, 소그룹 모임, 교수의 진로지도, 취업 선배와의 연계 프로그램 등 모든 하위 요인에서도 현재의 만족도와 중요도에서 통계적으로 유의미한 차이를 보였다.
진로지도 프로그램 개발에 대한 요구의 우선순위를 제안하기 위해 보리치의 요구도 값을 계산하여 우선순위를 매긴 결과, 학생들이 희망하는 진로 프로그램 1순위는 ‘다양한 진로 분야에 진출한 선배와의 만남’이, 2순위는 ‘진로상담 프로그램’, 3순위는 ‘취업 선배와의 연계 프로그램’ 순으로 나타났다.
2. 학년별과 성별에 따른 만족도와 중요도의 차이
의과대학 재학생들의 진로관련 서비스에 대한 현재의 만족도와 중요도의 차이를 학년별과 성별로 나뉘어 분석한 결과(Tables 2, 3), 2개의 영역의 모든 하위 요인에서 학년별과 성별의 만족도와 중요도의 차이가 통계적으로 유의미하게 나타났다. 이는 모든 학년과 성별에서 현재 학교에서 운영하는 진로 프로그램의 만족도와 자신이 생각하는 중요도에 유의미한 차이가 있는 것으로 나타났다. 또한, 전반적으로 의학과 2학년은 현재 학교에서 운영하는 진로 프로그램의 만족도가 떨어지는 것을 알 수 있으며, ‘교수의 진로지도’를 제외한 진로지도 프로그램의 모든 문항의 중요도에서는 학년별 가장 높은 점수를 보였다(Table 2).
3. 의과대학 재학생이 요구하는 멘토링 프로그램의 멘토와 형식
졸업 후 다양한 분야로 진출을 희망하는 의과대학 재학생들의 요구에 따라 멘토링 프로그램을 시행할 경우 희망하는 멘토와 멘토링 프로그램의 방식을 조사하였다. 희망하는 멘토를 다중응답으로 선택하게 한 결과(Table 4), ‘대학병원의 임상교수’가 21.8%로 가장 높게 나왔고, 다음으로는 ‘성공한 개원의’, ‘정치나 보건정책전문가’, ‘국제기구 종사자’가 높은 순위를 보였다.
의과대학 재학생들이 희망하는 멘토링 방식을 다중응답으로 조사한 결과(Table 5), 자신의 진로에 대한 고민을 ‘멘토와 1:1의 개인적 상담’을 요구하는 비율이 26%로 가장 높게 나타났고, ‘간담회’와 같은 집단 모임이 22.8%, ‘강연’이 20.4%로 나타났다.
본 연구는 의과대학의 특수한 학제 및 교육과정을 고려한 특화된 진로 프로그램을 개발하여 진로발달에 결정적 시기의 대학생들에게 효과적인 프로그램을 제공하기 위한 기초 연구로 의과대학 재학생들에게 진로지도 프로그램의 요구를 분석하였다. 분석 결과를 토대로 주요한 결론 및 시사점을 제시하면 다음과 같다.
첫째, 자기이해 및 직업탐색과 진로계획 및 경력개발의 요인을 구분하여 현재 학교의 진로지도 만족도와 중요도의 차이를 분석한 결과, 2개의 영역 모든 하위 요인에서 통계적으로 유의미한 차이가 나타났다. 현재 시행하는 진로지도의 만족도와 중요도의 차이를 통해 의과대학 재학생들의 진로지도 및 교육 요구도 수준이 높은 것을 확인할 수 있다. 이러한 요구도의 우선순위를 산정한 결과, 자기이해 및 직업탐색 영역의 ‘다양한 진로 분야에 진출한 선배와의 만남’이 시급한 프로그램으로 나타났다. 이러한 결과는 최근 의료계의 패러다임의 변화로 다양한 역량을 갖춘 의료인을 요구하는 사회적 현상과 비의료계 진출을 희망하는 학생들의 요구가 반영된 것으로 이해될 수 있다. 앞으로 의과대학의 진로 프로그램을 계획할 때 의료계뿐만 아니라 의학을 전공하고 비의료계 분야에서 자신의 역량을 펼치는 선배와의 만남이 중요한 프로그램으로 설계되어질 필요가 있다. 이러한 결과를 토대로 의과대학에서는 전시성과 단발성이 아닌 의과대학을 졸업하고 다양한 분야에서 활동하는 선배들의 현황을 파악하여 재학생들이 요구하는 다양한 영역에서 활동하는 선배와의 만남을 체계적으로 운영할 필요가 있다.
둘째, 현재 시행하는 학교의 진로지도 만족도와 중요도에서 학년별과 성별의 차이를 분석한 결과, 모든 학년과 성별에서 만족도와 중요도의 통계적으로 유의미한 차이가 나타났다. 또한, 모든 진로지도 프로그램에서 현재 수준의 만족도가 3점에 미치지 못한 결과가 나타났다. 이처럼 서울대학교 의과대학 학생들이 진로지도 프로그램의 낮은 만족도를 보이는 것은 학업 및 시험일정에 따른 참여 부족과 프로그램의 홍보 부족 등 체계적으로 진로지도 프로그램이 운영되지 못한 현실을 반영한 것이라 해석될 수 있다.
의학과 2학년들은 진로 프로그램에 대한 만족도가 다른 학년에 비해 대체로 떨어지는 것으로 나타났고, 교수의 진로지도를 제외한 모든 문항의 중요도에서 높은 점수를 보이고 있다. 그렇기 때문에 진로 프로그램의 각 문항들의 만족도와 중요도의 차이에서 의학과 2학년이 가장 높게 나타났다. 이러한 결과로 의학과 2학년의 진로지도 프로그램에 대한 요구가 큰 것으로 이해할 수 있으며, 현재의 수준과 필요수준의 격차를 줄이기 위한 프로그램의 개발 및 시행이 필요하다고 볼 수 있다.
또한, 만족도와 중요도의 성별 차이에서 보면, 여학생들이 남학생들보다 현재 시행하는 학교의 진로지도 프로그램의 만족도가 낮게 나타났다. 이러한 결과는 학교에서 시행하는 진로지도 프로그램이 여학생들의 요구를 잘 반영하지 못하는 것으로 해석될 수 있다. 여자 의대생들만이 고민하는 학업 및 학교생활, 진로 선택, 배우자 선택 등 다양한 영역에서 여자 의대생들의 요구가 무엇인지를 파악하여 진로지도 프로그램을 설계하는 것이 필요하다.
셋째, 의과대학생들에게 멘토링 프로그램은 성공적인 진로와 경력에 기여하는 핵심 요인으로[3,14], 의과대학생의 진로지도 프로그램을 적용할 때 가장 중요한 프로그램이라 할 수 있다. 진로지도 프로그램 중 멘토링 프로그램을 실시할 때 재학생이 희망하는 멘토로 ‘대학의 임상 교수 및 성공한 개원의’의 비율이 높게 나타나 의과대학 특성이 잘 반영되었다고 볼 수 있다. 그러나, 비의료계 영역의 비율도 상당히 높게 나타난 것으로 보아, 의료계가 아닌 다양한 분야의 진출을 희망하고 있으며, 자신의 진로 결정에 대해 다양한 길을 모색하고 있다고 해석된다. 또한, 의과대학 재학생들은 자신의 진로에 대해 ‘멘토와의 1:1 개인적 상담’을 요구하고 있는 것으로 나타나 의과대학생들 대상으로 진로지도 프로그램을 개발하기 위한 멘토링 프로그램의 개발과 의과대학 특성에 맞는 상담 프로그램이 필요하다.
본 연구의 결과를 토대로 의과대학의 진로교육 프로그램 개발이나 교육과정 운영의 기초자료로 활용할 수 있다는 점에서 의의가 있다. 진로관련 교육과정의 한 예로 콜로라도 주립대학에서는 학년별로 진로활동 프로그램을 제공하는데, 1학년은 자신의 흥미, 적성, 능력을 알기 위한 인식의 단계, 2학년은 정보 수집과 전공 선택이 자신의 진로목표에 부합되는가를 알아보는 탐색의 단계, 3학년은 종합적인 계획과 현장에서의 다양한 경험을 해보는 경험의 단계, 4학년은 자신의 진로를 최종 결정하고 실행하는 선택의 단계 프로그램을 제공하고 있다[2]. 국내의 한 의과대학에서도 자기주도적 멘토링 프로그램을 개발하여 시행한 결과, 비의료계 졸업 선배의 멘토링 특강의 낮은 만족도와 교수, 학생들의 적극적인 참여 부족이 문제점으로 나타났다[15]. 이와 같은 문제점과 본 연구에서 나타난 재학생들의 요구도를 바탕으로 의과대학의 교육과정과 특성을 고려한 특화되고 지속적인 진로지도 프로그램을 개발할 필요가 있다. 즉, 의예과와 의학과 1학년은 진로정체감 형성을 위한 진로목표를 설정하는 단계, 2학년은 진로목표에 부합되는 정보를 수집하는 단계, 3학년은 실습을 통한 실질적인 경험으로 역량을 키우는 단계, 4학년은 자신의 흥미, 적성, 능력에 맞는 진로를 결정할 수 있는 단계의 프로그램을 지원하는 서비스가 갖추어져야 한다. 또한, 의과대학생의 진로 프로그램의 참여를 위한 적극적인 홍보방안도 마련되어야 할 것이다.
이상과 같은 결론을 바탕으로 연구의 제한점과 후속 연구를 위한 제언을 하고자 한다.
첫째, 본 연구는 일개 의과대학생을 대상으로 하였기 때문에 연구 결과를 의과대학 전체에 일반화하는 데는 무리가 있다. 따라서 추후 연구에서는 여러 의과대학 또는 의학전문대학원 학생들을 대상으로 진로 프로그램의 요구조사를 실시하여 본 연구의 타당성을 확인할 필요가 있다.
둘째, 의과대학생들의 진로지도 프로그램을 지속적으로 진단하고 요구를 분석하여 프로그램에 반영해 나가는 후속 연구가 이루어져야 할 것이다. 의과대학이 가진 교육과정의 특수성으로 대학의 진로 및 취업센터의 프로그램을 의과대학생들에게 적용한다는 것은 실제적으로 적절하지 않다. 따라서 후속 연구에서는 의과대학생들의 진로지도 요구를 지속적으로 분석하여 각 의과대학의 교육목표와 교육과정에 부합하는 의과대학생들에게 적합한 진로교육 프로그램 개발하고 프로그램을 평가할 수 있는 준거가 요구된다.
